Advertising leaders commit to actions not words.
An Open Letter to the Global Advertising Industry.
Against a backdrop of uncertainty and struggle created by the pandemic, the past few months have seen a global explosion of hate crimes targeting Black people. We have witnessed horrific images of African communities in China being subject to exclusion and violence; Black key workers in the UK exposed to high-risk situations and even the physical assault of Belly Mujinga; in the US we have seen the violent killings of Ahmaud Arbery, Breonna Taylor and George Floyd. Breonna Taylor, as for many, is especially traumatic: her killers still haven’t been charged.
This comes in the same week as a white woman made a ‘weaponized’ call to the police falsely accusing Christian Cooper of threatening her life in Central Park after he asked her to leash her dog. Unfortunately, these events are not new, they are part of a long history of racism and violence that lack conviction against Black people.
While the brutality has brought widespread shock, the direct effect of this injustice and violence on Black people cannot be overestimated. In the UK, the Home Office reports that hate crimes have been steadily increasing over the last seven years. In 2018/19, there were 103,379 hate crimes recorded by the police. Seventy-six percent were race hate crimes, which marks an increase of 11% increase from 2017/18.
As a creative sector, what we do and who we represent has a profound impact on culture, yet systemic inequality continues in our industry
It has never been more important to show up as an industry and face up to our own challenges as leaders. We need to drive equity in our organizations, the people we hire, the way in which they are promoted and the work we produce.
We ask all industry leaders to be intentional in their support for talent of color, and especially Black talent at this time.
We ask ourselves and our industry to take action and hold ourselves accountable through KNOWLEDGE, EMPATHY and ACTION.

It is not the responsibility of our Black colleagues to address this imbalance, nor to educate on the inequities that racism in our industry creates. As this inequality is so ingrained within the fabric of society, our industry and in the psyches of many of those in power, this is a problem we need to take action on together to affect change. We all can self-educate.
We can all challenge our prejudices and those of others. We can all be more active against racism. We are must prioritize diversity and inclusion at this critical time.
Call out and confront racism whenever it is encountered. Everyone is responsible for this, from the CEO to every person across your organization. CEOs need to acknowledge in town halls the escalating racism of the last month in order to open this conversation in their organizations; share links and resources.
Make leaders and boards accountable for driving representation and inclusivity; by being a core part of the leadership's strategic priorities (not just the HR team), with clear KPI’s, actions and objectives transparently communicated. Deeply understand your own company data and retention figures. As with your gender pay gap, understand your Ethnicity Pay Gap.
Encourage staff to understand their own privilege (and specifically white privilege), bias and barriers so they are accountable allies and activists.

It’s imperative for all leaders in the marketing and advertising industry to create and maintain inclusive cultures sensitive to the enduring injustice, inequity and pain of racism. We ask people across the industry to be conscious of the trauma that many Black colleagues may be experiencing, as they process the news and fallout of the killing of George Floyd and other acts of violence.
Those same employees will need the time and support to handle and overcome the mental health issues that arise during these periods of crisis, and leadership can provide them with the space that they need to do so.
- Create listening circles for open and frank conversations about racism with everyone in attendance. Use these to promote active advocacy, open dialogue and psychological safety for both people of color and allies.
- Educate yourself on the issues. By constantly asking your Black colleagues, you are further adding to the trauma.
- Check-in with Black employees - particularly if you are a leader or line manager. Don’t make assumptions on how people are feeling. IOffer a day off or take off their workload. Make sure that your Black employees feel safe to step away, this is extremely stressful but many feel that they can’t say anything because they fear their jobs are in danger
- Trust must be created and bridges built; solidarity in the workforce means creating safe spaces and addressing the many micro-aggressions (subtle acts of discrimination) that are reported.

In the middle of a lot of pain and grief, the thing that has driven so many of us, is our continued belief in the power of action. We know the power advertising has over what people see as possible. While 76% of consumers believe that “advertising has a lot of power to shape how people perceive each other”, 72% feel that “most advertising does not reflect the world around me.” African Americans, Asian Americans, and Latino/Hispanic Americans make up nearly 37% of the U.S. population, yet these groups feel the least represented in advertising. Sixty-six percent of African-Americans said they feel their ethnic identity is often portrayed stereotypically.
Advertising has not yet hit the mark when it comes to ethnic representation. We can’t just talk about action, we must be prepared to take it. We call on those in positions of creative influence to harness the cultural influence of advertising to bring authentic prominence to the crisis of racial injustice.
- Commit to the accelerated action that seeks to eliminate bias in the portrayal of all people worldwide in advertising and media, enabled by proportionate representation across the industry ecosystem, and powered by an inclusive and engaged community.
- In front of the camera, increase representation and eliminate stereotypes in all of your marketing creative. Behind the camera, set goals for hiring diverse talent in all roles. Hire, fund and promote Black talent.
- Commit to creating an inclusive and supportive environment that treats people equally in all aspects of their career development. Examine your preferred supplier’s list. Ensure your advertising is not funding white supremacy or racist content.
We will never achieve true proportionate representation unless we also focus on ensuring the opportunities are also equitable.
